This study examined the effect of training and self-esteem on employee performance with job satisfaction as an intervening variable in the Production Department of PT Kilang Pertamina Internasional RU III Plaju. A quantitative explanatory approach was applied, and primary data were collected through questionnaires distributed to 207 respondents comprising operators and supervisors. Data analysis employed Structural Equation Modeling (PLS-SEM) with Partial Least Squares (PLS) method. The results indicated that training had a positive and significant effect on job satisfaction and employee performance. Similarly, self-esteem showed a positive and significant influence on both job satisfaction and performance. Job satisfaction also positively affected employee performance and partially mediated the relationship between training and performance as well as between self-esteem and performance. These findings suggest that performance improvement in high risk operational environments is driven not only by technical competence through training but also by psychological factors that shape employee perceptions and satisfaction. Strengthening training relevance and self-esteem, supported by effective management of job satisfaction, is essential for optimizing employee performance in the oil and gas sector.
