KOMPENSASI FINANSIAL, KOMPETENSI DOSEN DAN PENGEMBANGAN KARIR TERHADAP KINERJA DOSEN DALAM PERSEPSI DUKUNGAN ORGANISASI DI POLITEKNIK SWASTA LEMBAGA LAYANAN PENDIDIKAN TINGGI WILAYAH II
Lecturer performance is a critical factor in determining the quality of higher education in Indonesia. Previous studies have identified various factors influencing lecturer performance; however, inconsistencies remain regarding the effects of financial compensation, lecturer competence, and career development. This study aims to examine and validate the influence of financial compensation, lecturer competence, and career development on lecturer performance with perceived organizational support as a moderating variable at Private Polytechnics under the Higher Education Service Institution Region II. The research employed a quantitative approach with a causal (correlational) research design. The population consisted of all permanent lecturers from six Private Polytechnics within the jurisdiction of the Higher Education Service Institution Region II with a total sample of 154 respondents selected using a census (total sampling) technique. Data were collected using a structured questionnaire with a Likert scale. Data analysis was conducted using Structural Equation Modeling (SEM) with SmartPLS 4 to test the relationships among variables and the moderating effects. The findings indicated that financial compensation, lecturer competence, and career development had a significant positive influence on lecturer performance. However, perceived organizational support did not significantly moderate on the relationship between financial compensation and lecturer performance, the relationship between lecturer competence and lecturer performance, nor the relationship between career development and lecturer performance. These results provided practical implications for the management of private polytechnics to design more effective human resource management strategies through providing adequate compensation, enhancing competencies, and supporting sustainable career development.
